Tiivistelmä
This study explores the strategies and actions organizations can maintain to support the work ability and well-being of aging employees by leveraging existing theoretical frameworks and empirical data. Using a qualitative, abductive research methodology, the study draws on semi-structured interviews conducted within the Finnish cooperatives.

The objective of this master´s thesis is to investigate through a case study the management actions which Osuuskauppa Arina must implement to maintain the work ability of aging employees, thereby supporting extended careers and promoting occupational well-being. This study includes the interconnected aspects of work well-being and work ability. This study seeks also to identify effective management actions and human resource strategies that can contribute to maintaining employability for aging employees. Also, the objective in this study is to identify implementations in operational approaches among our cooperatives and investigate what actions cooperatives must implement in maintaining the work ability and well-being of their aging employees.

This research objective is also to expand management knowledge for the development of work ability for aging employees. The purpose of the research is to provide implementations based on theory and interview data that will help in decision-making related to work ability implementation for aging employees, promote understanding and promote the development of organizations and cooperatives. In this research management will be viewed mainly at the strategic management perspectives.

As the workforce ages, managers increasingly face the challenge – and opportunity – of maintaining the work ability of aging employees. This thesis made several impacts on research on management actions aimed at maintaining work ability and well-being. The purpose of this thesis was to increase understanding of the identified research gap on strategic practices for the work ability and well-being of aging employees in the context of a Finnish cooperative by examining the research literature and adopting a narrative perspective to understand how managers can support aging employees. Together these highlight the importance of a comprehensive approach to supporting the work ability and prolonging the working lives of aging employees.

Supporting the work ability of aging employees is multidisciplinary process that combines theoretical frameworks with the implementation of essential individual-level actions. Organizations must implement these actions into their core strategies to address the needs of an aging employees, promote work ability, and occupational well-being promote sustainable work conditions but also promote healthier and more equitable work environments for all age groups.
